If your strongest engineers are getting recruiter messages every week, that is not a sign something is wrong with your team. It is a sign the market knows who your strongest engineers are. The question is whether your company is doing enough to make leaving a harder decision than staying.

Compensation matters, but it is rarely the only reason someone leaves a startup they otherwise like. Most departures come down to a mix of unclear growth paths, feeling disconnected from the mission as the company scales, or simply never being asked what would make them stay before another company asked what would make them join.

Stay interviews work better than exit interviews, because by the time someone is walking out the door, the decision is already made. A quarterly conversation about what is working, what is not, and where someone wants to grow costs almost nothing and surfaces problems while they are still fixable.
